It was a very rich discussion skilfully moderated by @Shaunwilden, @Marisa_C, @rliberni and @ShellTerrell.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Types of observation<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>During the chat we talked about different types of observations:<\/p>\n<ul>\n<li>Formal<\/li>\n<li>Informal<\/li>\n<li>Peer observations<\/li>\n<li>Observations for assessing and monitoring performance (evaluation observations)<\/li>\n<li>Observations for PD where the observer is the learner.<\/li>\n<li>Observations where the teacher is the learner and the observer is a coach \/ mentor \/ expert adviser.<\/li>\n<\/ul>\n<p>We also mentioned the &#8220;open door policy&#8221; and \u201cLearning Walks\u201d (or walk-ins).<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Informal peer observations for on-going professional development<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>Is it good to have a culture of peer observation?<br \/>\nEverybody agreed that it should be part of a school\u2019s culture as it is great for building trust and seeing relevant ideas in your own context.<br \/>\nIf anything, it helps new teachers to identify different teaching styles and work towards their own. \u201cIt helped me immeasurably as a new teacher.\u201d said @DinaDobrou.<br \/>\nA culture of peer observation is valuable; it opens teachers up for reflective practice and also it reduces stress when formal observations have to be conducted. They become part of a routine and the experience of being observed becomes far less nerve racking.<\/p>\n<p>Most of chat attendees agreed that they learn a lot from observing their peers. You can also see something of yourself in other teachers.\u00a0 It is great to see what works and what could be done differently. Even time to reflect in a group setting can be beneficial for observation.<\/p>\n<p>@sandymillin claimed that observations are one of the best forms of CPD \u2013 most of the useful practical ideas she uses come from peer observations; but one needs to be reminded sometimes to go and watch other teachers.<\/p>\n<p>However it can be intimidating if teachers aren\u2019t used to peer observations, but it is great when it is encouraged and \u2018normal\u2019.<br \/>\nWe need to wrap our minds around the fact that peer observations and constructive criticism are actually beneficial.<\/p>\n<p>Reflection and discussing with peers afterwards is another great part.<\/p>\n<h2><\/h2>\n<h2><strong>How to introduce a peer observation culture in a school not used to that practice?<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>The best way to get a change of a peer observation culture is to start it yourself.<br \/>\nHow about raising it at a staff meeting, volunteering to be observed? Also if another teacher shares the class, suggest watching each other.<\/p>\n<p>@ShellTerrell remembered that, one thing she really liked about taking her CELTA with @Marisa_C was that she was able to observe Marisa teaching first.<\/p>\n<p>Start by watching a videoed class together and saying what you would use then move on to challenging each teacher to observe someone else within a specific time period, then get together to share \u2013 by doing that you can introduce teachers to non-threatening ways of giving feedback.<\/p>\n<p>@Marisa_C suggested that perhaps it might be useful for school leaders to make this policy clear from day one \u2013 earn brownies by observing. This is more positive.<\/p>\n<p>Start asking for and offering ideas if this is not the norm. That can help to promote more openness.<\/p>\n<p>Have a week of cover for observing lessons.<\/p>\n<p>To introduce peer observations, you need to emphasise benefits for both parties and make it as informal as possible.<\/p>\n<p>@bethcagnol advised another sneaky way to get other teachers to observe your work \u2013 to mutually agree not to clean the whiteboard after class.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>How to minimise stress for to-be-observed teacher?<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>@bethcagnol recommended that when observing teachers, perhaps one way to put them at ease is to say you look forward to learning something new. Also, why not invite the to-be-observed teacher to observe your class first? Give you feedback.<\/p>\n<p>Another way is to try to get the observer involved via being interviewed \u2013 a different person in the class, a new resource to use. Moreover, it helps break the awkwardness.<\/p>\n<p>There is a practice of starting with a video before moving onto personal visit to ease the student teachers in.<\/p>\n<p>Why not get the teacher to video themselves and then observe. This could then be moderated by the external observer.<\/p>\n<p>Recordings are good because they get you used to being observed and it becomes a routine for students as well.<\/p>\n<p>But for YLs and teens parental permission is needed!<\/p>\n<p>You can also use your learners and have THEM tell you how you did.<\/p>\n<p>Also, if you\u2019re a DoS, teach a lesson sometimes that the teacher can grade.<\/p>\n<p>@esolcourses : \u201cIn an ideal world, teachers would have right to grade observers \u2013 it would make it much fairer and less intimidating. The observed teacher would have the right to grade how the observer carried out the process.\u201d<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>The importance of differentiating between Quality Control observations and observations for professional development<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>People are too used to graded observations \u2013 it casts a shadow over developmental peer observations.<br \/>\nAs Jim Scrivener (@jimscriv) pointed out, an observer saying \u201cit\u2019s purely developmental\u201d then has to carry that through.<\/p>\n<p>It is essential to mentally separate Quality Control observations (on which jobs depend) from developmental help. Yet observers and the observed mix them.<\/p>\n<p>How to deal with teachers confusing these two and panicking? How to change the culture of professional development observations, so teachers wouldn\u2019t ask straight away: did I pass?<\/p>\n<p><strong>Solution:<\/strong> Development and performance management observations should be separate.<\/p>\n<p>Observation should never serve as a \u201cgottcha\u201d moment. Trainers fail to see that this is a true professional development moment. Developmental observations should have qualitative feedback not quantitative\/graded \u2013 otherwise becomes just about grade.<\/p>\n<p>@louisealix68 observes her trainee teachers but their school mentor grades them. She only gives feedback and tips.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Aims of observation, pre-observation meeting<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p><em>We all agreed that it is the best practice to have established clear procedures how the observations are carried out.<\/em><\/p>\n<p>The crucial part of the procedure is to have a pre-observation meeting where the objectives and criteria of the observation are set, because it\u2019s quite a common problem that many observers are not explicit about aims of the observation.<\/p>\n<p>It helps if those being observed know what aims or consequences of the observation are.<\/p>\n<p>@harrisonmike suggested \u201cSurely teachers should be able to give observers tasks, e.g. \u2018I\u2019d like you to check my instructions\u2019\u201d<\/p>\n<p>It was agreed that it is very useful and task can come from previous observation comments &#8211;\u00a0good thing for on-going development.<\/p>\n<p>@Shaunwilden replied \u201cYes I agree asking the observer to watch for one or two aspects is a way to increase the usefulness of the observation.\u00a0\u00a0 As an observer I like it if the observed teacher asks me for one, it shows awareness. It also means at feedback we have a natural starting point.\u201d<\/p>\n<p>Some of the chatters admitted that they like to ask student teachers what they want to have attention paid to, what is their personal goal. This also contributes to more direct and specific feedback.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Feedback<\/strong><\/h2>\n<p><a href=\"http:\/\/elawassell.files.wordpress.com\/2012\/05\/feedback-cartoon1.jpg\"><img loading=\"lazy\" decoding=\"async\" class=\"aligncenter\" title=\"feedback-cartoon\" src=\"http:\/\/elawassell.files.wordpress.com\/2012\/05\/feedback-cartoon1.jpg?w=183&amp;h=183\" alt=\"http:\/\/lugog.org.uk\/user_images\/pp3006.Feedback.jpg\" width=\"300\" height=\"300\" \/><\/a><\/p>\n<p>&nbsp;<\/p>\n<p>Non-judgemental feedback to win confidence of less experienced teachers: \u2018 I really liked, noticed, wanted to ask..\u2019<\/p>\n<p>With peer observation, non-judgemental feedback should apply, no matter how experienced teachers are. \u00a0<em>Lots of chatters agreed with this statement.<\/em><\/p>\n<p>However\u2026 Is observation ever truly non-judgemental? Especially if it\u2019s by someone in a position of authority (which is the norm) in which case it is better to assume it\u2019s never 100% non-judgemental. But a good observer will know how far he should go on his judgement of the lesson \u2013 if necessary will limit feedback.<\/p>\n<p>We agreed that teachers need positive reinforcement and constructive feedback not patronizing.<\/p>\n<p>@ShellTerrell pointed that it is important that teachers feel they are being observed to be more effective and not made to feel like they\u2019re bad teachers. Feedback is important.<\/p>\n<p>Some people like to discuss one or two areas for observation with teachers and stick to them!<br \/>\nGiving feedback is an art \u2013 it involves deciding how much the teacher is \u201cready\u201d to hear.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Why do tea<\/strong><strong>chers generally don\u2019t like being observed?<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>Lots of people agreed with @Shaunwilden saying \u201cIt\u2019s funny how teachers don\u2019t like being observed when technically students are observing them all the time.\u201d<\/p>\n<p>Teachers\u2019 fear of observation comes from potential consequences. Students don\u2019t have as much power as peers\/superiors, although they can ask to change class, complain about the teacher etc.<\/p>\n<p>True, but students may not be as critical as other teachers (colleagues) who might just see things different from the learners.<br \/>\n<em><\/em><\/p>\n<p><em>This sort of situation was labelled by<\/em>\u00a0@Marisa_C \u201cfear of a peer\u201d.<\/p>\n<p>But she also added that TP students at her organisation have an uncanny ability to pick out teacher problems when CELTA or DELTA trainees ask them how they did. They can give very specific advice after they have been taught for a while. &#8220;Ask your students&#8221; can open up many possibilities.<\/p>\n<p>Also teacher appraisals (and competitive staffrooms) may cause teachers to fear peer observation \u2013 again a question of microclimate of an institution.<\/p>\n<p>Another opinion is that teachers don\u2019t like to be observed because it feels like being checked.<\/p>\n<p>Most of people discussing were of the opinion that there are ways to change that attitude.<\/p>\n<p><strong>This can be changed:<\/strong><\/p>\n<p>&#8211; if everybody does it;<br \/>\n&#8211; depending on culture of the school and how observation is seen by teachers and managers;<br \/>\n&#8211; when the goals \/ purposes of the observation are set.<\/p>\n<p>A lot depends on who is doing the observing (and why) \u2013 if there is a power imbalance, then it can sometimes be intimidating.<\/p>\n<p>Problem with formal observations is that they aren\u2019t always about teacher development; they can be just box-ticking.<\/p>\n<p>Teachers don\u2019t like them perhaps because they feel they\u2019re being tested instead of helped.<\/p>\n<p>@CliveSir brought up that at \u00a0CELTA courses every TP is observed and assessed, and he doesn\u2019t even notice the tutor in the classroom. Also he looks forward to feedback and learning. We all should be open to opinions and free to disregard them or learn from them.<\/p>\n<p>@vbenevolofranca replied that routines are always easier to accept. But also people choose to do the CELTA and not all teachers want to be observed\u2026<\/p>\n<p>\u201cThis is all part of the learning progress so what changes after (CELTA)?\u201d @rliberni asked.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Teachers\u2019 evaluation, grading, quality control<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>@Marisa_C&#8221; &#8220;All people are evaluated on the job \u2013 should teachers be an exception? Inner sanctum attitude?<\/p>\n<p>Teachers are good at doing that for students, but not as good with each other?<\/p>\n<p>@hoprea: \u201cTeachers shouldn\u2019t be an exception, but I don\u2019t think a lesson observation should be THE test.\u201d<\/p>\n<p>@ShellTerrell admitted that she doesn\u2019t believe in grading teachers as it becomes more about the score than specific feedback and goals to improve on.<\/p>\n<p>A grade may be \u201cpractical\u201d but it\u2019s unrealistic if we consider the complexity of the classroom interaction. This is why the very first thing we should do is set clear objectives for observation.<\/p>\n<p>(Sometimes grades are necessary, on CELTA for example. But you know that if you are taking a course it is a part of the qualifying process to be assessed.)<\/p>\n<p>\u201cA school has a responsibility to students to decide if a teacher really isn\u2019t very good. We can\u2019t assume that everyone is good.\u201d\u00a0pointed out@jimscriv.<\/p>\n<p>@hoprea had lots of interesting points in reply to that:<\/p>\n<blockquote><p>Agreed, but how about using the observation more as something that informs and add to that other things. Such\u00a0as checking how the teacher corrects and responds to written work, planning a lesson together and so on. Tutoring?<\/p>\n<p>Quality control can be done in so many different ways; school\u2019s policies and so on. The observation is just part of that.<\/p>\n<p>It shouldn\u2019t be the \u2018make it or break it\u2019 moment in a teacher\u2019s career as long as there is willingness to learn.<br \/>\nWhen you\u2019re helping with PD, aren\u2019t you somehow accounting for quality control?<\/p><\/blockquote>\n<p>\u201cSo, it\u2019s \u201cdemand high\u201d teaching AND \u201cdemand high\u201d school management. Biggest challenge is retraining managers.\u201d @DinaDobrou replied.<\/p>\n<p>To support the argument that observation shouldn\u2019t be the only tool to assess teachers @horpea pointed that even students behave differently in an observation. Some participants agree that however necessary and useful, it is a change from normal class dynamic \u2013 makes people uncomfortable.<strong><em>\u00a0<\/em><\/strong>Others commented that it depends on routines; if students are used to being observed they may not act that differently.<\/p>\n<p>\u201cIt\u2019s quantum physics. The act of observing itself changes the nature of the thing being observed.\u201d \u2013 @jimscriv<\/p>\n<p>@hoprea repeated that for this reason observation should be a part of assessment process, but not the only tool. What else can be used?<strong><em><br \/>\n<\/em><\/strong><\/p>\n<p>For instance, by discussing with the teacher their teaching and learning beliefs, you can have an idea of the lesson, and planning.<\/p>\n<h2><strong><br \/>\nOpen door policy and learning walks<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>\u201cBut why are we all so secretive, we are all doing teaching, right? If the school culture is one of non-evaluative feedback, why not? It\u2019s a bit like the CCTV argument, if you aren\u2019t doing anything \u2018wrong\u2019 then why should you mind?\u201d asked @ed_russell and added that the best practice is for teachers to get a bit more public in their work, more open doors would lead to better observations.<\/p>\n<p>Lots of participants agreed that an open door policy is an excellent idea, but there need to be a few ground rules.<\/p>\n<p>A culture of open doors encourages reflective practice and sharing. How do we encourage it?<\/p>\n<p>@Marisa_C pointed that there are lots of myths about the class as an inner sanctum which no stranger shall enter. @Shaunwilden commented: \u201cAh yes the secretive teacher, closed doors, not telling students what they\u00a0are doing\u2026 etc., we do like our mystery.\u00a0<img decoding=\"async\" src=\"http:\/\/s1.wp.com\/wp-includes\/images\/smilies\/icon_wink.gif?m=1129645325g\" alt=\";-)\" \/>\u00a0\u201d<\/p>\n<p>In some schools there are glass doors anyway. Anyone can look inside but still observing a lesson from the classroom is much different.<\/p>\n<p><strong>Why do teachers always close the classroom door?<\/strong><\/p>\n<p>&#8211; Students can\u2019t focus on the class<br \/>\n&#8211; It can disturb other classes (especially if the activities are loud or the teacher is loud).<\/p>\n<p>Most of the participants expressed their dislike to \u2018Learning walks\u2019 that were described at \u00a0<a href=\"http:\/\/t.co\/Et3nSBRs\">http:\/\/t.co\/Et3nSBRs<\/a>\u00a0.<br \/>\n\u201cBut an agreed school-wide policy of anyone can wander and drop-in for ALL\u00a0is wonderful.\u201d summed up @jimscriv.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>As a teacher who is being observed, should you be putting on your \u2018best lesson\u2019?\u00a0<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>It was generally agreed that<strong>\u00a0teachers should present what they normally do<\/strong>\u00a0otherwise the lesson is fake. What would be the point of that? What is more, preparing your \u201cbest lesson\u201d implies that other lessons are not up to scratch \u2013 teachers should be consistent!<\/p>\n<p>But it was also acknowledged that for graded observations teachers do try to put on their \u201cbest lesson\u201d\u2026 Some teachers admitted that it depends on the nature of the observation. If it is for professional development \u2013 there is no point over-preparing but for inspection (e.g. OFSTED)\u2026 well, that\u2019s a different story.<\/p>\n<p>@jimscriv: \u201c \u2018Best lessons\u2019 tend to be prepared within an inch of their life with no space for learners. I love to see a \u2018real\u2019 lesson.\u201c<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Guidelines and Checklists<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>Do you have any guidelines\/questions you use when peer observing? Or do you just watch? Or does it depend?<br \/>\n\u201cFor informal I might just want to see how someone does something.\u201d\u00a0 replied @rliberni.<\/p>\n<p>In Marisa\u2019s organisation, they keep a bank of teacher observation sheets\/checklists and teachers can choose which one to give observer. Another great thing for a school is for all the teachers to get together and create their own observation checklists for each other. In this way, the observed teacher is the one who makes the choice of the observation focus \u2013 picking an area of concern. You can work with observation sheets you have and ask teachers to change, adapt and add to them.<\/p>\n<p>@Shaunwilden said that when he was less experienced he used tasks provided by school. These days he just looks for what he likes and ideas he would steal.<\/p>\n<p>Do you believe checklists for observers are effective? If so, then what does a good one include?<br \/>\n@hartle responded that it can be very useful. Both observer and teacher have it for a focus.<\/p>\n<p>Marisa informed us that most courses now, certainly CELTA and DELTA bring in the T\u2019s\u00a0action plan \u2013 quite important.<\/p>\n<p>Some of the chat participants were concerned that having a checklist may turn the observation into a \u201cticking boxes\u201d process.<\/p>\n<p>Teacher observations should be customized and not standardized. Teachers, as students, need to get relevant feedback about their work.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Schedules and \u201clogistics\u201d<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>@MrChrisJWilson noted that often there is a problem to arrange peer observations due to the fact that most lessons are scheduled at the same time.<\/p>\n<p>Suggested solutions:<\/p>\n<ul>\n<li>great when DOS can cover sometimes for you to do them<\/li>\n<li>DOS could organise observation days<\/li>\n<li>finding additional hours for teachers<\/li>\n<li>combining parallel sessions and call it \u201cteam teaching\u201d (you get to see what other teachers do well, and it encourages you to try new things.)<\/li>\n<\/ul>\n<p>@rliberni: \u201cI think people usually find a way if they are determined!\u201d\u00a0<img decoding=\"async\" src=\"http:\/\/s0.wp.com\/wp-includes\/images\/smilies\/icon_smile.gif?m=1129645325g\" alt=\":-)\" \/><\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Who are the observers? Can they be objective? Attitude issues<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>\u201cThe problem I have as an observer is that I am always worried if I am too subjective\u201d said Marisa. To which Jim Scrivener replied:\u201d You can ONLY be subjective. You are you.\u201d<\/p>\n<p>But multiple perspectives are needed to see other teacher\u2019s potential.<\/p>\n<p>Observation is ultimately a biased view of one person on someone else\u2019s lesson.<\/p>\n<p>We need to ask ourselves WHO conducts observation. If it\u2019s the school director who\u2019s not even a teacher?! The director may be looking for other things such as discipline or rapport with the students.<br \/>\nThere are also cases of state schools where observer neither teacher nor English speaker!<\/p>\n<p>Most teachers are afraid of observers who are too wrapped up in their own wonderfulness! Hence harsh and judgemental.<\/p>\n<p>A good teacher doesn\u2019t know that they are good. They are always looking for ways to improve their practice. No arrogance about themselves.<\/p>\n<p>Observers need to be competent!<\/p>\n<p>It\u2019s important for observers to remember that what works for them might not work for the teacher being observed (and vice versa).<\/p>\n<p>SOME (not all) observation judgement can be subjective but be presented (and acted on as) as objective fact.<\/p>\n<p>What do you do when you first start observing officially? How do you manage the transition from peer to management observations?<\/p>\n<p>It\u2019s important to see your job as supporting teachers. It\u2019s much the same as being a teacher trainer, you look for the same things, good and bad.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>Next steps<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>Another thing about observation is allowing the teacher some time to get better at improving after the feedback. How do we support that?<br \/>\nA follow-up observation can be done to see if they have improved also to show that you care about teacher\u2019s progress<br \/>\nTeachers having a reflective period after they are observed is also very effective and helpful.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong>To sum up<\/strong><\/h2>\n<p>&nbsp;<\/p>\n<p>@schiverton did it in two tweets:\u00a0 \u201cIt\u2019s important to have pre- and post- observation chats.\u00a0 Observers need to have a focus. Recording lessons is good for teacher\u2019s development.
